Abstract [sv]

Syftet med denna studie är att öka förståelsen för emotionellt arbete inom kvinnodominerade yrken i offentlig sektor, med fokus på hur medarbetare upplever de emotionella krav som arbetet innebär samt hur upplevt organisatoriskt stöd påverkar hanteringen av dessa krav. Studien baseras på kvalitativ metod och bygger på tio semistrukturerade intervjuer med kvinnor som arbetar inom vård- och omsorgsyrken i två olika kommunala verksamheter. Den teoretiska referensramen utgörs främst av Hochschild (1983) teori om emotionellt arbete samt Eisenberger et al. (1986) modell om upplevt organisatoriskt stöd (POS). Resultatet visar att emotionellt arbete är en central och ofta osynlig del av yrkesrollen inom vård och omsorg. Samtliga respondenter beskrev emotionellt arbete som en självklar men energikrävande del av deras dagliga arbete. Emotionell dissonans var återkommande och bidrog till psykisk belastning samt underminerar yrkesidentitet, särskilt i situationer där organisatoriskt erkännande och stöd saknades. Strategier som surface acting och deep acting användes, men båda innebar olika former av emotionell påfrestning. Upplevt organisatoriskt stöd framstod som avgörande för hur känsloarbetet hanterades och för personalens välbefinnande. Studien visar ett behov av att synliggöra och erkänna emotionellt arbete som en central del av yrkesrollen. För att förebygga stress och sjukfrånvaro behöver arbetsgivare inom vård och omsorgssektorn utveckla stödjande strukturer och utbilda chefer i emotionellt ledarskap. Studien bidrar både teoretiskt och praktiskt genom att belysa en ofta förbisedd aspekt av arbetsmiljön i kvinnodominerade yrken.

Abstract [en]

The purpose of this study is to increase understanding of emotional labour within female-dominated professions in the public sector, with a focus on how employees experience emotional demands and how perceived organizational support affects their ability to manage these demands. The study is based on a qualitative method, using semistructured interviews with women working in health and social care professions. The theoretical framework is grounded in Hochschild (1983) theory of Emotional Labour and Eisenberger et al. (1986) model of Perceived Organizational Support (POS).The results indicate that emotional labour is a constant yet often invisible part of the everyday work in care professions. All respondents described emotional labour as expected but mentally draining, particulary in situations involving emotional dissonance. Strategies such as surface acting and deep acting were commonly used, although both involved emotional strain. Perceived organizational support emerged as a key factor in how employees coped with emotional demands and how they experienced their work environment. The study highlights the need to recognize and validate emotional labour as a central professional competence. To reduce stress and prevent sick leave, employers in the health and social sector must offer structural support and train leaders in emotionally competent leadership. This study contributes both theoretically and practically by shedding light on an often overlooked component of the work environment in femaledominated professions.
