Abstract [sv]

Denna kandidatuppsats syftar till att skapa en djupare förståelse för de utmaningar kvinnliga chefer inom en mansdominerad bransch upplever och hur de hanterar dem, specifikt inom industrin. Genom ett riktat fokus på kvinnors beslutsfattande, som är en central del av en chefsroll, går det att synliggöra att jämställdhet inte endast handlar om representation utan även om villkoren för att i praktiken kunna utöva sin formella makt. Den teoretiska referensramen utgår ifrån metaforen glaslabyrinten, vilket används för att framhäva de komplexa och ofta osynliga hinder som kan påverka kvinnors karriärvägar och inflytande vid beslutsfattande. Dessa utmaningar delas upp i strukturella och kulturella hinder, som i sin tur problematiseras genom olika koncept som makt och informella nätverk, tokenism, ledarskapsideal och dubbelbestraffning. Detta för att belysa kvinnors förutsättningar vid beslutsprocesser.

Studien bygger på en kvalitativ metod och datainsamlingsmetoden som tillämpats har varit genom elva semistrukturerade intervjuer med kvinnliga chefer inom industrin. Resultatet av studien belyser att kvinnliga chefer inom industrin ofta möter hinder i sitt beslutsfattande, de upplevde ett behov av att behöva bevisa sin kompetens. Utöver medvetna strategier visar resultaten även på omedvetna strategier för att hantera detta, exempelvis genom anpassning av kommunikationssätt, extra förberedelser inför möten eller genom tillgång till informella nätverk. I studien beskrivs det att det ofta finns en dubbel förväntan på att leva upp till två olika ideal, ett maskulint ledarskapsideal och ett mer feminint ideal, vilket ofta leder till en typ av dubbelbestraffning oavsett strategi. Slutsatsen visar på att kvinnliga chefers beslutsfattande inom en mansdominerad bransch påverkas av en kombination av informella strukturer och kulturella normer. Dessa förutsättningar är ofta osynliga och komplexa men genom denna studie har vi lyckats att belysa hur dessa upplevs och hanteras i praktiken.

Abstract [en]

This master's thesis aims to create a deeper understanding of the challenges that female managers in a male-dominated industry experience and how they deal with them, specifically within the industry branch. By focusing on women's decision-making, which is a central part of a managerial role, it is possible to make it visible that gender equality is not only about representation but also about the conditions for being able to exercise formal power in practice. The theoretical framework is based on the metaphor of the glassmaze, which is used to highlight the complex and often invisible obstacles that can affect women's career paths and influence their decision making. These challenges are divided into structural and cultural obstacles, which in turn are problematised through various concepts such as power and informal networks, tokenism, leadership ideals and double punishment. This is to highlight women's conditions in decision making processes.

The study is based on a qualitative method and the data collection method that has been carried out has been through eleven semi-structured interviews with female managers in the industry branch. The results of the study highlight that female managers in the industry often encounter obstacles in their decision-making, they experienced a need to prove their competence. In addition to conscious strategies, the results also show unconscious strategies for dealing with this, for example by adapting communication methods, extra preparation for meetings or through access to informal networks. The study describes that there is often a double expectation of living up to two different ideals, a masculine leadership ideal and a more feminine ideal, which often leads to a type of double punishment regardless of the strategy. The conclusion shows that female managers' decision-making in a male-dominated industry is influenced by a combination of informal structures and cultural norms. These conditions are often invisible and complex, but through this study we have succeeded in illuminating how these are experienced and handled in practice.
