Abstract [sv]

Bakgrund - Individers frekventa och systematiska sätt att byta arbete på, är ett fenomen som har kommit att kallas för job-hopping. Samtidigt kan dagens rörliga arbetsmarknad leda till problem för både arbetsgivare och individer. För arbetsgivare kan den ökade personalomsättningen resultera i kostnader och problem med kompetensförsörjning och för individen kan job-hopping leda till utmaningar med att skapa och bibehålla långsiktiga relationer till arbetsgivare och kollegor. Varför individer ägnar sig åt job-hopping och hur individen argumenterar för att stanna eller lämna en organisation är således utgångspunkten för studiens frågeställningar.

Syfte - Att beskriva job-hopping utifrån utbytesteorin och det psykologiska kontraktet.

Metod - Åtta semistrukturerade intervjuer har genomförts med individer som tenderar att byta arbete efter 0-3 år inom en organisation.

Resultat/Slutsats - Studiens resultat visade att individers val att job-hoppa kan beskrivas som att individen gör jämförelser och värderingar av utbyten där möjligheter till utveckling, arbetsinnehåll, relationer, lön samt balans mellan arbete och fritid är avgörande för viljan att stanna eller lämna en organisation. Job-hopping påverkas även av hur väl förväntningar, uttalade och outtalade, uppnås. Resultatet visar att den relationella delen av kontraktet spelar en stor roll i viljan att stanna, medan viljan att lämna kan bero på både relationella och transaktionella aspekter. Vid kontraktsbrott kan viljan att lämna öka, men förtroendet kan återupprättas baserat på hur individen som begått kontraktsbrottet agerar därefter.

Abstract [en]

Background - Individuals frequent and systematic approach to changing jobs is a phenomenon known as job-hopping. At the same time, today's dynamic labor market can cause challenges for both employers and individuals. For employers, increased employee turnover may result in costs and difficulties in competence management, while for individuals, job-hopping can cause challenges in creating and maintaining long-term relationships with employers and colleagues. The reasons behind why individuals engage in job-hopping and how they justify staying or leaving an organization are thus the focal points of this study's questions. 

Purpose - To describe job-hopping from the perspective of social exchange theory and the psychological contract. 

Method - Eight semistructured interviews have been conducted with individuals who tend to change jobs within 0–3 years in an organization. 

Results/Conclusion - The study's results showed that individuals decisions to participate in job-hopping can be described as a result of comparisons and evaluations of exchanges where opportunities for development, work content, relationships, salary, and work life balance are crucial for the willingness to stay or leave an organization. Job-hopping is also influenced by how well expectations, both explicit and implicit, are met. The results indicate that the relational aspect of the contract plays a significant role in the willingness to stay, while the willingness to leave can be derived by both relational and transactional aspects. In cases of contract breaches, the willingness to leave may increase, although trust can be restored based on how the individual who committed the breach of contract acts thereafter.
