Abstract [sv]

Socialarbetares roll i samhället är centralt och innebär bland annat ett viktigt stöd för barn och unga i olika livssituationer, vilket ställer höga krav på emotionellt arbete. Syftet med denna studie är att undersöka hur socialarbetare upplever och hanterar emotionellt arbete samt vilka strategier de använder för att skydda sitt välbefinnande, både i arbets- och privatlivet. Vidare analyseras betydande faktorer såsom arbetsbelastning och organisationens roll. Studien har en kvalitativ ansats och bygger på tio semistrukturerade intervjuer med socialarbetare inom socialtjänst och skola. Med en socialpsykologisk ansats har en tematisk analys använts och resultaten har analyserats med grund i utvalda teorier inom ämnet. Resultatet visar att socialarbetare utvecklar strategier som kollegialt stöd, motion, upprätthållning av sin professionella roll och symboliska gränser mellan arbets- och privatliv. Samtidigt identifieras centrala faktorer som bland annat organisatoriska hinder och ledningens brister som kan försvåra användningen av strategier och påverka välbefinnandet negativt. Studien bidrar till en fördjupad förståelse för det emotionella arbetets komplexitet och bevisar ett behov av både individuella och strukturella insatser för ett hållbart socialt arbete.

Abstract [en]

The role of social workers in society is essential and includes providing crucial support to children and young people in various life situations, which places high demands on emotional labor. The aim of this study is to explore how social workers experience and manage emotional labor, as well as the strategies they use to protect their well-being, both in their professional and private lives. Furthermore, significant factors such as workload and the role of the organization are analyzed. This study adopts a qualitative approach and is based on ten semi-structured interviews with social workers in both social services and schools. Using a social psychological perspective, a thematic analysis was conducted, with results interpreted through selected theoretical frameworks within the field. The findings show that social workers develop strategies such as collegial support, physical exercise, maintaining their professional role, and symbolic boundaries between work and personal life. At the same time, crucial factors such as shortcomings in organization and leadership are identified as challenges that can affect the use of these strategies and negatively impact on well-being. This study contributes to a deeper understanding of the complexity of emotional labor and demonstrates the need for both individual and structural efforts to promote sustainable social work.
