Abstract [sv]

Bakgrund: Employer branding har vuxit fram som en nödvändig strategi till följd av den hårdnande konkurrensen om kompetens, vilket leder organisationer att skifta fokus från att enbart välja ut kandidater till att aktivt attrahera dem. HR försöker att överbrygga den informationsasymmetri som råder när externa sökande saknar insyn i verksamheten genom att kommunicera ett tydligt värdeerbjudande (EVP) som balanserar konkreta förmåner med kulturella värden. Rekryteringsprocessen utgör en central arena för denna signalering, där faktorer som tydlighet och trovärdighet avgör om kandidaten väljer att gå vidare.

Syftet: Syftet med studien är att öka förståelsen för hur HR-medarbetare kommunicerar organisationens Employer Value Proposition (EVP) genom signaler i rekryteringsprocessen, samt hur skillnaden mellan strategiskt formulerat EVP och praktisk kommunikation framträder i rekryteringsprocessen.

Metod: För att besvara studiens syfte har en kvalitativ metod använts i form av semistrukturerade intervjuer. Metoden är lämplig eftersom studien syftar till att nå fördjupad förståelse för hur HR-medarbetare, i rollen som sändare, navigerar kring och konstruerar signaler samt employer value proposition (EVP) inom rekryteringsprocessen.

Slutsats: Samtliga respondenter beskriver employer branding som en viktig del av rekryteringsprocessen, även när begreppet inte alltid använts tydligt i organisationen. I flera av de studerade organisationerna framkommer det att HR arbetar med att förmedla organisationens värdeerbjudande genom tydlig, trovärdig och enhetlig kommunikation till kandidater. Employer value proposition (EVP) uttrycks både genom instrumentella faktorer såsom arbetsvillkor, flexibilitet och utvecklingsmöjligheter, samt genom mer symboliska värden som kultur, meningsfullhet och samhällsnytta. Samtidigt visar flera respondenter att employer value proposition inte alltid används som ett tydligt eller formellt verktyg. Istället kommuniceras EVP i flera fall genom praktiska handlingar, engagemang och olika kontaktpunkter i rekryteringsprocessen. Sammantaget tyder flera av respondenternas beskrivningar på att realistisk och förankrad kommunikation kan bidra till att stärka kandidaters förtroende och organisationers attraktivitet som arbetsgivare.

Abstract [en]

Background: Employer branding has emerged as a necessary strategy in response to increasing competition for talent, requiring organizations to shift their focus from solely selecting candidates to actively attracting them. In this context, HR seeks to reduce the information asymmetry that develops when external candidates lack insight into the organization by communicating a clear Employer Value Proposition (EVP) that balances concrete benefits with cultural and symbolic values. The recruitment process represents a central arena for this signaling, where factors such as clarity and credibility affect whether candidates choose to proceed.

Purpose: The purpose of this study is to increase the understanding of how HR communicates the organization's Employer Value Proposition (EVP) through signals in the recruitment process, and how the difference between a strategically formulated EVP and practical communication manifests throughout the recruitment process.

Method: To address the purpose of the study, a qualitative approach was adopted using semistructured interviews. This method was chosen to enable a deeper understanding of how HR professionals, in their role as signal senders, navigate and construct signals and the Employer Value Proposition (EVP) within the recruitment process.

Conclusion: All respondents describe employer branding as an important part of the recruitment process, even when the concept has not always been clearly defined within the organization. In several of the studied organizations, it appears that HR professionals work to communicate the organization's value proposition through clarity, credibility, consistency and engagement communication to candidates. The Employer Value Proposition (EVP) is expressed both through instrumental factors such as working conditions, flexibility and career development opportunities, as well as through more symbolic values such as culture, meaningfulness and societal contribution. At the same time, several respondents indicate that the Employer Value Proposition is not always used as a clearly defined or formal tool. Instead, EVP is in several cases communicated through practical actions, engagement and various touchpoints throughout the recruitment process. Overall, several respondents' descriptions suggest that realistic and well-founded communication can help strengthen candidates' confidence and organizations' attractiveness as employers.
