Abstract [sv]
Bakgrund: Forskningen om hur människor påverkas av monetära belöningssystem har fortskridit under nästan hundra år och den kvantitativa forskningen dominerar bland de studier som gjorts inom området. Vad som ger bäst utfall i form av prestation och resultat är väl studerat, men hur personalen själva upplever systemen de jobbar i har inte undersökts i samma utsträckning. I ett arbetsmiljöklimat där alltmer fokus läggs på människans roll i företaget, är det viktigt för företag att veta hur individen ser på motivation, samarbete och upplevd rättvisa inom dessa monetära belöningssystem.
Syfte: Syftet med denna uppsats är att undersöka hur motivation, samarbete och upplevd rättvisa påverkas av monetära belöningssystem. Detta genom kvalitativa intervjuer på två svenska företag med endera belöningssystem.
Metod: Studien har genomförts med hjälp av en kvalitativ metod. Studien har vänt sig till medarbetare vars ersättning påverkas av monetära belöningssystem på två svenska företag. Materialet till empirin har samlats in genom semistrukturerade kvalitativa intervjuer.
Resultat och slutsats: De positiva och negativa effekter av monetära belöningssystem som kan uppstå enligt forskningen till exempel free riding, positive interdependence och negative interdependence är något som i liten grad återfinns i denna studie. Motivation, samarbete och upplevd rättvisa påverkades i liten grad av det monetära belöningssystemet. Men oavsett vilket system de jobbade i, så ville alla respondenter behålla sitt nuvarande system. Respondenternas upplevelser från att arbeta i de monetära belöningssystemen, hade liten teoretisk koppling till den internationella kvantitativa forskningen inom området.
Abstract [en]
Background: Research on how individuals are affected by monetary reward systems has developed for nearly a century, with quantitative research dominating the field. While the effects of reward systems on performance and organizational outcomes have been widely studied, employees’ own experiences and perceptions of these systems have received less attention. In a work environment where increasing emphasis is placed on the human role within organizations, it is important for companies to understand how employees perceive motivation, collaboration and perceive fairness within monetary reward systems.
Purpose: The purpose of this study is to examine how motivation, collaboration, and perceived fairness are affected by monetary reward systems. This was conducted through qualitative interviews at two Swedish companies, each applying a different type of reward system.
Method: The study was conducted using a qualitative research approach. The participants consisted of employees whose compensation was influenced by monetary reward systems at two Swedish companies. Empirical data was collected through semi-structured qualitative interviews.
Results and conclusion: The positive and negative effects of reward systems identified in previous research, such as free riding, positive interdependence, and negative interdependence, were only found to a limited extent in this study. Motivation, collaboration, and perceived fairness appeared to be only marginally influenced by monetary reward system. However, regardless of which system the respondents worked with, all participants expressed a preference of retaining their current reward system. Furthermore, the respondents’ experiences of working within these reward system showed limited alignment with the predominantly quantitative international research within the field.
