Abstract [sv]

Bakgrund: Rekryteringsutmaningar och hög personalomsättning är ett ständigt bekymmer inom vård- och omsorgssektorn. Många medarbetare inom vård- och omsorgssektorn uppnår pensionsålder och det påverkar således rekryteringsbehovet. Det behövs 132 000 anställda inom välfärdssektorn mellan 2019–2029, samt 336 000 personer på grund av pensionsavgångar.

Syfte: Den här studien avser undersöka hygien- och motivationsfaktorers inverkan på arbetstillfredsställelse inom vård- och omsorgssektorn på ett kommunalt korttidsboende i Sverige. Studien ämnar också undersöka ifall andra faktorer, utöver hygien- och motivationsfaktorerna, har inverkan på arbetstillfredsställelse.

Metod: Studien genomförs med en kvalitativ metod och semistrukturerade intervjuer. Intervjuerna gjordes med nio medarbetare och gav således relevant information om deras upplevelser och tankar kopplat till arbetstillfredsställelse på arbetsplatsen.

Analys: Empirin analyseras genom öppen kodning och i förhållande till den teoretiska referensramen som består av Herzbergs tvåfaktorsteori. Analysen består även av studiens empiriska fynd.

Slutsats: Enligt teorin om hygien- och motivationsfaktorer kan enbart motivationsfaktorer inverka på arbetstillfredsställelse. I den här studien har både hygien- och motivationsfaktorer inverkan på arbetstillfredsställelse. Hygienfaktorerna lön, företagspolicy, administration, arbetssäkerhet, status och faktorer i privatlivet har däremot ingen inverkan på arbetstillfredsställelsen, enbart på graden av missnöje.

Abstract [en]

Background: Many employees in the health and care sector are reaching retirement age, which is affecting the need for recruitment. There is a projected need for 132,000 employees in the welfare sector between 2019–2029, as well as an additional 336,000 due to retirements. Recruitment challenges and high staff turnover remain a constant concern in the healthcare sector. 

Purpose: This study intends to investigate the impact of hygiene and motivational factors on job satisfaction within the health and care sector in a municipality in Sweden. The study also aims to explore whether other factors, alongside hygiene and motivation factors, impact job satisfaction. 

Method: A qualitative method is used, in the form of semi-structured interviews. The interviews were conducted with nine employees and provided relevant information about their experiences and thoughts related to job satisfaction in the workplace. 

Analysis: The empirical data is analyzed using open coding, in relation to the theoretical framework which includes Herzberg's two-factor theory. The analysis also includes the study's empirical findings. 

Conclusion: According to the theory of hygiene and motivational factors, only motivational factors can affect job satisfaction. However, in this study, it was found that both hygiene and motivational factors influence job satisfaction. The hygiene factors of salary, company policy, administration, job security, status, and personal life factors do not affect job satisfaction, only the degree of dissatisfaction.
