Abstract [sv]

Den globala krisen som startade 2020 i följd av covid-19-pandemin ställde stora krav på ledarens förmåga att motivera sina medarbetare då arbetet förflyttades till distans. Detta då viktiga behov av medarbetarnas vardag på kontoret elimineras, den sociala samhörigheten är ett av dessa behov som ledare måste försöka tillfredsställa över distans. Detta i sin tur medför att ledarna har en betydlig svårare uppgift att motivera sina medarbetare jämfört med om man skulle haft en fysisk kontakt.

Studiens syfte är att undersöka hur medarbetarnas motivation har påverkats samt hur ledarna i fallorganisationen har anpassat sitt arbete med att motivera sina medarbetare vid förändringen från arbetsplatsförlagt arbete till distansarbete. För att få en grundad bild av hur arbetet med motivation ser ut i praktiken så kommer studien skrivas med inriktning i en fallorganisation. För att kunna undersöka studiens syfte genomfördes sju intervjuer varav tre stycken var medarbetare och fyra stycken ledare.

I studiens teoriavsnitt användes Maslows behovshierarki, Herzbergs tvåfaktorsteori och tidigare forskning kring olika aspekter av motivation samt ledarskap. Den presenterade teorin har skapat ett underlag för studiens insamlade empiri samt lagt en grund för tolkning av resultatet. Tolkningen i sin tur resulterar i att motivationsteorierna samt ledarskapsteorierna är högst applicerbara när det kommer till fallorganisationens situation.

Studiens slutsats resulterade i att den aspekt som majoriteten av medarbetarna upplever har störst inflytande på motivation under distansarbete är den sociala samhörigheten. Det är viktigt att ledaren ser till individens individuella behov då dessa kan skilja sig åt. För att säkerställa att den sociala samhörigheten upprätthålls i den mån det är möjligt har samtliga ledare använt sig av fler personliga avstämningar.

Abstract [en]

The global crisis that started 2020 put high demands on leaders' ability to motivate their employees when they started to work remotely. This because of important needs in employees everyday life in the office was eliminated, the social affiliation is one of these needs that leaders must try to satisfy remotely. This means that leaders have a significantly harder challenge to motivate their employees compared to if they were to have physical contact.

The purpose of this study is to qualitatively examine how employees' motivation have been affected and how the leaders in the case company have adapted their work with motivating their employees with the change from workplace-based work to remotework. To get a picture according to the grounded theory of how the work with motivation looks in practice, the study is going to have a point of departure in a case company. To be able to examine the purpose of this study, seven interviews have been conducted of which three of them were with employees and four with leaders.

In the study’s theory section we used Maslow’s hierarchy of needs, Hertzberg’s two- factor theory and previous research on various aspects of motivation and leadership. The presented theory has created a basis for the study’s collected empirical data and laid a foundation for interpretation of the results. The interpretation in turn results in the motivation theories as well as the leadership theories being highly applicable when it comes to the case company’s situation.

The study’s conclusion resulted in that the aspect that the majority of employees experienced had the utmost influence on motivation during distance work is social cohesion. It is important that the leader looks at the individual’s individual needs as these may differ. To ensure that social cohesion is maintained as far as possible, all leaders have used more personal reconciliations.
